How the fuck can I keep possesion and how to keep morale of players high? I started with Olimpija was doing quite bad and got sacked, moved to third english league and was even worse.

We used to have, iirc, 18 clubs and we decreased it to 10 slowly. You can only have so many clubs in the top flight and still hope to be competitive. There was some talk about extending it back to 12 but that's unlikely.
Besides the fact most Clubs literally can't afford to play in the 1st league, the costs out weight it. IIRC there was even one club a few years back that refused to get promoted from the 2nd league as they would have been forced to spend too much money on infrastructure they didn't have but need to play in the 1st league.

Lower expectations how? There have to be some standards like sufficient hosting facilities for the visiting team, press and fans, and god damn flood lights on every stadium (which cost a shit load of money btw especially for our standards).
UEFA has the same thing for European competitions and shit. You can't just play on your local ground where cattle grazes during the week.
And besides, you still haven't solved the problem of dispersing talent. If you have 10 teams that means that the "best of the best" players are spread among those 10 teams. If you have 18 teams the quality of the league decreases or, at least, the gap between the "good" and the "bad" widens.
We have a population of 2 million, lad. It's impossible to have a large league that remains meaningful while hoping to compete in Europe at the same time.

I think it was a compromise at first, and it was agreed even back then that the number of clubs will be decreased. If they decided on 10 from the start they'd have to arbitrarily pick clubs and exclude others. So they settled on 18 with, lets say, 4 relegation spots while the 2nd league only had 2 promotion spots.

It used to be (partially at least) that Maribor was the "jumping board" into Europe. Meaning if you want to make a name for yourself and get a transfer into "Europe" you'd have to be at Maribor. Well the money is decent or at least, well balanced; I'm gonna earn 3M€ if I win D2, there's a 6k€ prize money for every win and half that for draws. The winner in D1 earns 12M€, in D3 it was 800K IIRC. In comparison, French L2 awards 600-800k€ in game last time I heard of it.
There's a big "separation" between the money earned and the player's contracts. The players have shit contracts, you can poach them for a miserable amount of money due to them being from ex-Yugo countries with shit money. I guess it will "fix" itself through time.
