The way to think of the modern XCOM games is that they're board game adaptions of the original titles. They operate, play and look like you're shifting little models around a preset battlefield and you have a very specific set of rules to follow.
As for the smaller squads, it's a design decision you either love or hate, just like the two turn system. Personally I feel it adds more tension as losing a soldier is a big problem.

The Ethereals are above everything. Their psionics are so powerful that it's the only reason they're even alive. They puppet around their own bodies which under normal circumstances would be long dead husks.
This is why I can guarantee the final big alien is going to be an ethereal with human DNA integrated into them. Without the need to focus on keeping themselves alive, their psionics will be completely unhindered.

I think it's implied most of the ayy's the Ethereals use have been modified in some way to increase their effectiveness and be easier to control.
If they're capable of using genetic manipulation/brainchips/psionics or whatever to help control/modify species, I can see advanced terrorists stealing that tech, reverse engineering it, and using it to make their own obedient slave sneksstrapped with bomb vests of course.
Anything like that will probably left to mods, but I hope they continue to give XCOM more and more options to play dirty.

They would be a small team, like 3 or 4, just to distract enemy and flank them, maybe just be enough of a nuisance that the enemy would focus them instead of you, allowing for some good escapes, maybe some neat infiltrations as most enemy forces could converge on the attacking squad while you were still in stealth.
