Depends on the character senpai, the stats are pretty straightforward though. And you can't really fuck up, they're just bonus stats, your units still gain stats you can't allocate in each level up based on their growth.

From what I know, yes, but it's easier to just hire new guys with better stats once your mercenary rank is higher.

For now, yes, don't think about hiring characters for better stats and shit unless you're around 100 hours into the game.

Yes, it just goes up from time to time, so just play the game and do quests as you see fit. I'd also recommend at least completing the guild's story quests before you take the War mode seriously.
