4chan in general seems to attract lonely, angry, frustrated, rejected persons. This is why extremists (although much less terrifying extremists) thrive here. For example, National Socialists openly attempt to recruit here (In meme form or otherwise) because it is a place filled with persons who fit the aforementioned characteristics.
This is also how ISIS manages to get people to attack people for them in countries they have never been to and use people they have never communicated with to carry out their destruction. They actually "crowdsource"" terrorism.

People in Syria are also attracted to the prospect of stable government after years of war. If you join ISIS you have a job, much higher than average income, and a purpose. This attracts a lot of unemployed youth.

In Iraq the Sunni have been abused at the hands of Shia militants since the fall of Saddam.
A lot of Sunni don't like ISIS but they see them as their only opportunity to esacape persecution from the Shia.
Sunni's are the majority of Muslims worldwide. They find it reprehensible what happens to so many of them at the hands of Shia militants.
Muslims are attracted to ISIS because they are building the caliphate, their fundamentalist approach to Islam and their impressive military victories against overhwelming odds. They attribute the humiliating defeats of Islamic fundamentalist movements to the fact that they are not being devout enough, so ISIS starts to look like some kind of divine happening.
Also the fact that they talk to fucking depressed losers in the west who can't get girlfriend's, and tell them that they will have themselves a wife and a purpose in the Islamic State.
They just use the wahabist mosque network that Saudis fund across the world.
Somehow they also manage to recruit western autists, I assume using facebook or social media.

From a few political science classes specifically regarding conflicts in the ME and Africa, it sounds like there are lots of middle men who are effectively recruiters and very hard to distinguish. They can be anything from a teacher to a camp counselor or the like. They'll have the ability to cross state borders easily and have a great mobility. Basically, some dude at your mosque gets to know you. They innocuously probe and figure out if you'd be the type of person to buy into their ideology. They hook you up with the right people, send you to the training camps.
