Those movies were made before Marvel really had any stakes in their cinematic universe.

After if became firmly established, they got really cautious and safe regarding all storytelling decisions.

That's what it really is. Perlmutter wanted a by the numbers approach to Marvel films. He wanted a safe, consistent product that he could market to families.

Marvel more or less threw out their directors after first films because they demanded more creative freedom, or in Wright's case before. Thor had a pretty good cast because people wanted to work with Kenneth Branagh. Favereau was told to fuck off, Whedon had to deal with a lot of shit in both Avengers film (including a mandate to make Ultron less scary for the kids) which led to a very flawed, compromised film. I think the only reason Gunn or the Russos got their films were because they were willing to work on the cheap and nobody expected Guardians to succeed, much less blow up the way it did.

Honestly, I think that's what did him in: Ike almost ruined Civil War because he didn't want to pay RDJ and Fiege had to run shuttle diplomacy to get the parties to come to an agreement. The Wright/Ant-Man thing was really bad PR, and Age of Ultron was thoroughly disappointing from what was supposed to be the flagship franchise - Whedon blaming the studio heads and Marvel's shitty think-tank wasn't good either. His leaked comments on female leads, and the continued alienation of the fan base over the FF and X-Men embargoes certainly didn't help. Maybe he tried to fuck with Guardians 2 also, who knows.

What we do know is that Fiege won and by all accounts he's a decent guy. Maybe he'll even get Wright back to do the Ant-Man sequel or some other film.

It's worth noting that many of the actors cast were done so because they willingly took a low paycheck for the chance to work with a director or wanted the exposure - RDJ's aformentioned spat was because contractually he's owed a ton of money whenever he appears. They had to pay him top dollar because the MCU was only a dream when he signed on and that annoyed the ever living fuck out of Ike. They lowballed actors and replaced them when they refused to renegotiate their contracts - that's why you have Don Cheadle and Mark Ruffalo instead of Terrence Howard and Ed Norton. They also refused to use Norton's ideas for a sequel after promising to do so and claimed "The Avengers demands players who thrive working as part of an ensemble" is bullshit given that Norton's done a ton of ensemble pictures over the last decade.

Norton doesn't work by committee, which isn't conducive to how Marvel operates, for better or for worse.
Norton also doesn't care about financial success which is Marvel's bread and butter.

There was a lot of butthurt regarding writing credits in Inredible Hulk between Norton and the screenwriter, the result was Nortons refusal to market the film. Even then the split from Marvel was amicable.

From what I heard Perlmutter was the worst thing about the MCU executives before he got the boot from Disney.

As everyone stated Perlmutter demanded that everything be on the cheap. There was this idiotic formula that he insisted that every film property follow. He didn't believe in the female roles or characters. Ike truly believed that the female actors were just there to draw the male audience in and that was it. That's why he vetoed products of Black Widow, Gamora, Peggy Carter being made.

Norton left for creative reasons (he didn't like Whedon's take on Hulk) and they were right to lowball Howard, there's no reason for him to be the higghest-paid actor of the IM franchise once his 15 minutes of fame were passed.
