It's pretty real. Animators get paid per frame (150-200 yen). Fortunately, being employed comes with all sorts of corporate benefits that makes her situation fairly livable.
Shirobako was really cool cause, even outside the context of the show, it made feel like "man I really love anime." Seeing the characters pour their hearts into their work and swoon over their own favourites really hit me, made me feel super grateful for the shows I personally love.
The show itself owns too, funny as heck with a great cast, did drama well and I learned a whole lot.

The men come in all shapes and sizes, but the women must be uniformly kawaii. Would it kill them for a little more variety? Yes, quite a few times actually, and amazingly enough the women with jobs aren't all literally perfect waifu material. They are just normal people.
I'm actually unsure of how to respond to such blatant delusion about anime being real life but my experiences with Japan aren't relevant- this is a work of fiction, being interesting and contributing to the narrative in positive ways comes first. They are mind numbingly boring aside from being cute, and that is a major flaw in an otherwise excellent series.
